What are the different factors that one needs to consider when looking at and evaluating employee experience in a hybrid world of work?

Three points - 1. How well is your Employee Experience bridging the gap between “in office” and “from anywhere” work. 2. How well is it addressing the employee needs and pain points? Both expressed and unexpressed ones. 3. How easy to adopt are your employee experience platforms? These three factors when addressed in proper measure are to be looked at in detail in the Hybrid workplace.

There are many “flash in the pan” approaches and I feel they are given too much attention at the cost of long term approaches. Let me talk about what I am waiting to see as an HR leader as an offering on Employee Experience - I am waiting for that single offering which adopts a holistic approach to Employee experience, which encompasses Mental, Physical, Emotional, Social and Financial experience and integration of the Employee and the Workplace. There are excellent isolated and focused solutions, but they do not work overall because humans are not a unidimensional being.

The unidimensional approach to “Engaging” an employee is the biggest challenge. The employee at work is a family individual at home. The KRAs for that employee differ vastly at the workplace and at home. Can you synergize between these two parallel universes? Can you deal with an employee without compartmentalizing these two parallel existences? That’s the first challenge. The second equally formidable challenge is, will an employee allow you to synergize these two worlds? The easiest way to overcome these challenges are design thinking - to create a seamless experience and the choice of “opting in” being provided to the employees. The success stories which emerge from such an amalgamation become your vehicle to take this thought forward.

What are some of the interesting ways in which organizations can establish a feedback mechanism in a hybrid setup?

The best feedback is real time. It is called “the ice cream and hot stove” kind of reaction. You eat an ice-cream, you enjoy it right then, you touch a hot stove, you feel the heat right then. Nothing succeeds like success, so it is best that we talk about the success of feedback in the context of Business outcomes if you are talking about establishing a mechanism. Talk about how it has made a difference in people’s lives. If you as a manager have the will to do it, Hybrid or not, you will still find a way to get it done. The will is the limiter or enabler depending on how you look at it. Rewarding the managers who do it best both in terms of frequency and quality is a good way to set some expectations.

If you are new to the concept of Employee Experience as an organization, I recommend starting small, get feedback on the small interventions, create a roadmap and get support and sponsorship from your leadership for the roadmap, under commit and over deliver and once you have people asking for more, you make it a bigger priority with ramped up budget and supporting headcount for it. That in my mind is the only way to make it sustainable

Great question!! Direct measures: Exit and Stay Interviews, Employee Engagement survey and dipstick survey scores. Indirect measures: Employee referral flow trends, Attrition percentage and reasons, quantitative and qualitative participation in org-wide events, Work environment board reviews, Comfort in speaking what is in the mind without hesitation, a keen interest in employee groups about the company strategy and product roadmaps etc.
